正向就行?學生事務人員隱式心理資本與工作態度之研究

本研究主要目的在於探究學務人員隱式心理資本對情感承諾的影響,並以組織信任與工作滿足為中介角色。本研究採問卷調查方式蒐集資料,研究對象為南部16所大學學務人員,獲得有效問卷297份,經由結構方程模式分析後,結果顯示:隱式心理資本會對組織信任、工作滿足、情感承諾有正向效果;組織信任、工作滿足亦會對情感承諾產生正向效果,同時隱式心理資本會透過組織信任、工作滿足的中介作用進一步影響情感承諾。除此之外,隱式心理資本、組織信任、工作滿足與情感承諾四者之整體模式適配度大致良好。最後,本研究亦根據分析結果,提出建議供相關單位參考。

The purposes of this study were to explore the effect of implicit psychological capital on affective commitment, and the mediating effects of organizational trust and job satisfaction. This study collected 297 valid samples from student affairs staff in 16 southern universities. After the SEM analysis, results show implicit psychological capital on organizational trust, job satisfaction and affective commitment significantly has positive predictive effect. Also, organizational trust, job satisfaction on affective commitment has significantly positive predictive effect. Meanwhile, we confirm the mediation of organizational trust, job satisfaction in the influence of implicit psychological capital on affective commitment. Besides, there is a good oversea fit of model on the relationship of implicit psychological capital, organizational trust, job satisfaction and affective commitment. Finally, based on the findings, some suggestions for future research directions of the study are provided.
